Vertical income inequality has gained increasing attention of researchers from multiple disciplines. From a management perspective, we examine the influence of vertical organizational pay inequality on society-level income inequality and citizens’ subjective well-being. Using a data set of 26 OECD countries over 10 years (Study 1), we found that organizational pay inequality had a significant lagged effect on the nation’s Gini index. We also drew upon the social comparison perspective to propose and find that organizational pay inequality had a negative relationship with citizens’ subjective well-being beyond the national Gini index. Using the relative deprivation theory, we further hypothesized and found that this relationship was stronger in societies with higher levels of government spending on social welfare. We verified our findings by examining the hypotheses using the data from 50 U.S. states from 2007 to 2016 (Study 2) and got consistent results. Our findings provide important research and practical implications for understanding the role of vertical organizational pay inequality in shaping society-level income inequality and citizens’ subjective well-being.


About the Speaker

Kaifeng Jiang (PhD, Rutgers University) is an Associate Professor of Management and Human Resources at The Ohio State University. Kaifeng Jiang Professor Jiang’s research focuses on strategic HRM, organizational climate, and work teams. He has published over 30 articles in leading management journals and earned prestigious awards for scholarly career achievement including the Early Career Achievement Award of the HR Division of the Academy of Management and the Luis Aparicio Prize of the International Labour and Employment Relations Association. Professor Jiang serves on the editorial review boards of journals such as Academy of Management Journal, Journal of Applied Psychology, Journal of Management, Organizational Behavior and Human Decision Processes, and Personnel Psychology. He is an associate editor of International Journal of Human Resource Management and a former associate editor of Human Resource Management Journal. He has been actively involved in activities of the HR Division by regularly chairing and serving on award committees and presenting in doctoral and new faculty consortiums. He was elected to serve on the Executive Committee of HR Division from 2017 to 2020 and will serve on the leadership team (PDW Chair, Program Chair, Chair-Elect, Chair, and Past Chair) of the HR Division from 2021 to 2026.
